Job satisfaction and teacher career stages

Abstract:

Research indicates that teacher turnover is 4% higher than employee turnover in other occupations, and teachers who have taught between 0-5 years have the highest turnover rate. Many studies explored teacher dissatisfaction, but few examined what gives teachers satisfaction. This quantitative study examined teacher job satisfaction at 4 different career stages. The main research question asked if there are differences in teacher job satisfaction depending on career stage. School records, a questionnaire, and a researcher-made job satisfaction survey were used as data sources. The survey's test-retest reliability was .88; and the posttest coefficient alpha for this was .89; however, two subscales were found unstable: time (.66) and working conditions (.53). The theoretical base for this study was Podsen's 4 teacher career stages: teacher-inductee, teacher-specialist, teacher-leader, and teacher-steward. Job satisfaction traits were analyzed using analysis of variance to compare career stages on 7 factors of job satisfaction: curriculum and instruction, input into school policies, time, student issues, professional development, leadership, and working conditions. Results indicated no significant differences among the 4 groups in any of the 7 factors or in overall job satisfaction. While this study found no significant differences among teacher career stages in terms of job satisfaction, the results serve as a basis for further research into teacher satisfaction. For example, more effective measures of satisfaction are needed, a broader population should be examined for satisfaction at different career stages, and more in-depth investigation of satisfaction issues may reveal differences where this study did not.
