The relationship between potential job applicants' ethnic identity and their attraction to organizations as a function of the racial diversity depicted in recruitment brochures

Abstract:

The primary purpose of this study was to determine whether African-Americans and Caucasians are influenced to apply to an organization based solely on the pictures of employees in organizational brochures that are used to depict the organization’s level of diversity, and to also determine the ways in which their level of ethnic identity is related to their attraction to both racially diverse and non-diverse organizations. A 3-way interaction between participant race, ethnic identity, and the racial diversity depicted in the brochure was expected, but was not supported. However, a significant 2-way interaction between participant ethnicity and the racial diversity of the brochure was found, indicating that African-Americans were more attracted to the African-American brochure than to the Caucasian brochure, and were also more attracted to the ethnically diverse brochure than to the Caucasian brochure. In addition, Caucasian participants were significantly more attracted to the Caucasian brochure than were African-Americans. Additional findings, as wells as strategic considerations for organizational recruitment, and future research ideas are also presented.
